In the last decades, the trend towards data-driven decision making is spreading profoundly in organizational contexts. The main reason for such phenomenon is that firms are increasingly aware of the benefits coming from a conscious and accurate exploitation of data. More specifically, being able to collect, transform and communicate high volumes of data may be a large contributor to achieve competitive advantage in a fast changing and volatile environment. In other functions (Sales&Marketing, Production, Logistics, etc.) such trend is already in place. Similarly, also the HR department is increasingly impacted. Nevertheless, leveraging people value in a strategic perspective is still often underestimated and/or poorly exploited, although it represents a potential source of differentiation with respect to competitors. In this sense, Human Resources Analytics (HR Analytics or HRA) is an emerging concept in organizational environments that deals with exploiting human capital analytics with the aim of achieving competitive advantage. The presented study aims, at first, at clarifying the definition of such an emerging topic. A clear and compelling comprehension of the concept, indeed, sets the basis for a more solid and informed analysis about the development of HR Analytics in a firm. In these regards, the present research takes as a reference the conceptualization proposed by Minbaeva (2018), which affirms that HR Analytics should be considered and developed as an Organizational Capability. To fulfil the dissertation’s purpose, few simple steps are followed. First, current literature about both HR Analytics and Organizational Capabilities is reviewed. Afterwards, the hypothesis about definition and development of such topic are validated and eventually improved through the design of a Maturity Model (HRAMM) and the conduction of a longitudinal single case study on an Italian firm. Finally, the research findings confirm that HR Analytics should be considered as an Organizational Capability. Moreover, its evolution strongly depends on three microfoundational elements: Individuals, Processes and Structures.
Negli ultimi decenni, nei contesti organizzativi si sta diffondendo un trend che prevede processi decisionali sempre più basati su evidenze empiriche. La ragione principale di tale fenomeno è che le aziende stanno maturando un notevole interesse nei confronti dei benefici derivanti da uno sfruttamento consapevole e accurato dei dati a disposizione. Più specificamente, essere in grado di raccogliere, trasformare e comunicare un elevato volume di dati può essere un discriminante valido al fine di ottenere un vantaggio competitivo. Proprio quest’ultimo fattore è infatti di cruciale importanza per sopravvivere in un ambiente volatile e in rapida evoluzione come quello industriale dei giorni presenti. In altre funzioni aziendali (Vendite&Marketing, Produzione, Logistica, ecc.) questa tendenza è già in atto. Analogamente, anche il dipartimento HR è sempre più coinvolto. Ciononostante, la valenza attribuita agli individui in ottica strategica è ancora spesso sottovalutata e/o poco sfruttata, sebbene rappresenti una potenziale fonte di differenziazione nei confronti dei competitors. In questo senso, Human Resources Analytics (HR Analytics o HRA) è un concetto emergente nei contesti organizzativi, che si riferisce alla possibilità di avvalersi di analitiche inerenti al capitale umano aziendale, con l'obiettivo di ottenere preziosi spunti a livello strategico. Lo scopo della presente tesi è, innanzitutto, chiarire la definizione di tale concetto. Una comprensione chiara e convincente dello stesso, infatti, pone le basi per una discussione più solida e informata sul suo sviluppo all’interno di un'organizzazione. A tal proposito, questa ricerca prende come riferimento la concettualizzazione proposta da Minbaeva (2018), che afferma che l’HR Analytics debba essere considerato e sviluppato come una capacità organizzativa. Dunque, al fine di studiare lo sviluppo del HR Analytics come capacità organizzativa, sono stati eseguiti i seguenti passaggi. In primo luogo, è stata esaminata la letteratura corrente relativa sia al HR Analytics che alle capacità organizzative. Successivamente, le ipotesi inerenti alla definizione e lo sviluppo del HR Analytics sono state validate e ulteriormente perfezionate attraverso la progettazione di un Maturity Model (HRAMM) e la conduzione di un single case study longitudinale applicato ad un'azienda italiana. Infine, i risultati della ricerca confermano che l’HR Analytics vada considerata come una capacità organizzativa. Inoltre, la sua evoluzione dipende fortemente da tre elementi micro-fondanti: Individui, Processi e Strutture.
